    Reading between the lines it looks like they’ve reduced your base salary but increased your upside potential through growing a department? I’m the type that almost always prefers a small base with strong potential of a large upside (i.e. I’d prefer a $50k base salary w/ $1M/yr. potential upside vs a $150k salary and no upside). If I read it right, I suggest mapping out the steps necessary to achieve the upside and have a written agreement that you’ll receive the additional compensation when you meet certain milestones. Get your VP to commit he’s all in on helping you succeed and will authorize the resources necessary to meet those goals. Let him know that you’re only staying for the upside and won’t tolerate excuses from him down the road. Frame it as you’ll accept this arrangement, but his new responsibility is to help you reach the upside and you’ll hold him accountable. Meetings should be you evaluating his efforts to help you succeed rather than the other way around

    Oh, I’d also request the 20% difference in salary be paid in immediately vesting stock options.

    Lots of people are saying to cut back on work now. I personally feel thatÔÇÖs a bit of a loser mentality. What the company did sucks, but it doesnÔÇÖt mean you have to.

    Aside from the pay cut, you should look into to moving because it seems like the culture is trending away from your preferred working style. You seem to like the freedom (chaos?) of smaller start ups. As companies grow they generally need to start to implement more processes and consistency for the growth to continue.

    I also prefer small companies. So, have left a small company when it was acquired by a larger company. It went from one of the best jobs I ever had to one of the worst. I started to slack a little (cuz f those guys) but realized that doing that really wasnÔÇÖt me and meant I was changing myself because of them. So, I felt my choice was to stay and work hard or leave. I took an 80% pay cut to leave the industry. Took a while to get back to the income I was at, but it was a small company in a different industry for me and was exciting again.

    1st find out if thats even legal. Is there something in writing on your promotion and pay raise? They may be liable to that. Either way, its time to move on dude. It just gets worse if theyÔÇÖre trying to cut your pay. They might be trying to get you to quit and not have to pay unemployment.

    They are trying to eliminate you, or your position, without actually firing you, because they probably don’t have any legit reason.

    I worked for a company for fifteen years, and the last few were terrible because a newly appointed manager made it a toxic and political work environment. Everyone was undercutting everyone to position themselves to curry to the senior executive teams good graces.

    They took a guy who was there thirty five years as their logistics manager and demoted him to promote the HR girls boyfriend, who happened to be a driver at the time.

    They pushed out a senior office manager because she questioned some decisions that were in the gray area of business ethics.

    They took the ops manager and demoted him to safety and facilities manager so they could hire the HR girls father, because he lost his job when his company closed down.

    Everyone could see what was going on, and the owners didn’t care because they were friends with her father from high school. They started creating roles for their high school friends to sunset their careers in.

    It became such a shit place to work, and I, along with numerous other middle managers who has busted our ass to help grow the company from $20m to $100m in ten years, moved on before we ended up in the same situation.

    If they are demoting you and cutting your pay, get the hell out of dodge.

    This is what I call a ÔÇÿfloaterÔÇÖ job at my work. I see them do this with older VP and SVP types they want to fire but canÔÇÖt outright. One of them they put in charge to build up an innovation lab capability but he just held a couple of useless seminars with the rest of the org before leaving; one was my boss who got put in charge of nothing after a reorganization, no one reported to him and he didnÔÇÖt have a job description, gone now; another boss of mine got put in charge of some special projects with no direct reports, expecting him to go sometime within the next year. What they are doing is definitely trying to make you want to quit so they donÔÇÖt have to fire you, not a good thing

    Things have cooled off so much recently my bonus the past 3 years was over 20k and itÔÇÖs 0 this year as our fiscal year ended this month. I will say IÔÇÖd nod and smile and look for work and just accept it. I went through something similar with an employer and looking back I wish IÔÇÖd handled it better than I did.

    Startups always change as they age. (A lot of them go public, or get bought by another company, and that can be like the 7th circle of hell! I always ask during the interview if they’ve filed any paperwork with the SEC.)

    New startups actually look for people with startup experence. They want people who can step into many different roles, etc.

    For whatever rsn, they want you to quit. I worked at a small company in IT and my boss and the owner just decided I made too much so cut my salary by like $20k. I said fine, then looked for a new job.

    When I tendered my papers, the owner was completely surprised, even emotionally hurt.

    Talk about clueless.

    If your pay gets cut and it’s not part of a general pay reduction in the company, your mgt either wants you to quit or they’re effing clueless. Either way, time to move on.

    Sorry to be cold, Congrats, instead of a pay cut our new VP, needing to cut the budget after a bad year, simply let me go, after 8 years, simply to balance his budget. “It’s nothing personal” he said. Everyone said they couldn’t believe I wasn’t asked to take a pay cut, and the team I led has fallen apart, four of five experienced staff have left.
